Contribuciones de las Relaciones de Amistad al Compromiso en el Trabajo

Esta investigación tuvo como objetivo analizar las contribuciones de las relaciones de amistad al compromiso en el trabajo. Se trata de un estudio cualitativo, desarrollado mediante entrevistas semiestructuradas con colaboradores subcontratados de una central de fiscalización de un banco público brasileño. Los datos fueron analizados mediante análisis de contenido, con apoyo del software ATLAS.ti. Los resultados evidenciaron que la amistad en el trabajo se construye en la convivencia cotidiana y se sostiene en elementos como la confianza, la reciprocidad, la afinidad, la comunicación y el apoyo socioemocional. Se observó un mayor potencial de contribución a las dimensiones de dedicación y vigor del compromiso, especialmente mediante la movilización de energía, la disposición para el trabajo y la atribución de significado a las actividades desempeñadas. Los efectos sobre la absorción resultaron más ambiguos, dado que las interacciones de amistad, al mismo tiempo que promueven bienestar y recuperación psicológica, pueden generar distracciones, interrupciones y dificultades de concentración. También se identificaron desafíos relacionados con la dualidad de roles, el contagio emocional, las relaciones jerárquicas y el establecimiento de límites entre demandas personales y profesionales. Se concluye que la amistad en el trabajo constituye un fenómeno relacional ambivalente, capaz de actuar simultáneamente como recurso y como demanda laboral. Sus efectos sobre el compromiso dependen menos de la existencia del vínculo en sí y más de la forma en que estas relaciones son construidas, negociadas y vividas en el contexto organizacional.
